Dual commitment to company and union: a latent profile analysis

Abstract: Dual commitment to company and union is of great significance for harmonising labour relations. Research on this subject tends to centre around the foci of dual commitment while ignoring the dimensions of the commitment. Using latent profile analysis, the configurations of foci and mindsets of dual commitment were identified in a sample of 1,185 union members of Chinese non-state-owned enterprises to elucidate the interactions among the foci and dimensions of dual commitment. The results suggested that there are six distinct profiles: full commitment, EB-dominant, AC/NC-dominant, moderate commitment, CC-dominant, and non-committed. Employees who have high scores in one or more dimensions of company and/or union commitment have lower turnover intentions and exhibit more organisationally-directed citizenship behaviours than those who have low scores. The individually-directed citizenship behaviours of all profiles apart from the AC/NC-dominant profile are similar. The implications of the findings above are discussed.
